Compensation: $90,000 - $115,000 base salary
Target Total Compensation: $110,000 - $150,000 depending on experience and department results

Position Summary:
The HVAC Service Manager is responsible for leading and growing Action's HVAC service department. This role is responsible for technician performance, customer experience, department profitability, maintenance agreement growth, replacement opportunities, dispatch coordination, and daily service execution. This is a hands-on leadership position for someone who understands HVAC service, can coach technicians, manage daily workload, improve accountability, and help build a profitable, professional service department. The right person will not just manage calls. They will develop people, improve systems, strengthen customer trust, and help the department continue improving.
Key Responsibilities:
- Lead, coach, and hold HVAC service technicians accountable.
- Oversee daily HVAC service operations, including no-heat, no-cool, maintenance, repair, and light commercial service calls.
- Work closely with dispatch and customer service to improve scheduling, response time, communication, and customer experience.
- Monitor technician productivity, callback rates, average ticket, billable efficiency, and customer satisfaction.
- Support maintenance agreement growth, renewals, and customer retention.
- Identify replacement opportunities and coordinate with the replacement sales team.
- Review service tickets, job notes, pricing, photos, parts usage, and customer communication for quality and accuracy.
- Ensure proper use of company pricing standards, diagnostic fees, flat-rate repairs, and T billing where applicable.
- Manage department performance against revenue, gross margin, and net margin goals.
- Support recruiting, onboarding, training, and retention of HVAC service technicians.
- Promote a culture of urgency, ownership, teamwork, safety, and customer-first service.
Ideal Candidate:
The ideal candidate is a strong HVAC service leader who understands both the technical and business sides of service. They know how to lead technicians, communicate with customers, work with dispatch, support replacement opportunities, and drive profitable service work without sacrificing quality or trust.
Required Qualifications:
- HVAC service experience.
- Prior leadership, supervisor, or service management experience preferred.
- Strong understanding of residential and light commercial HVAC service.
- Ability to coach technicians on diagnostics, repairs, communication, and job performance.
- Strong customer service and conflict-resolution skills.
- Ability to review service tickets, job notes, pricing, and technician productivity.
- Strong communication and follow-through.
- Ability to operate a motor vehicle and maintain a valid driver's license.
Preferred Qualifications:
- Prior leadership experience building and growing teams.
- EPA certification.
- Journeyman, master, NATE, or other HVAC-related certifications preferred.
- Experience with ServiceTitan, Service Factor, or similar service management software.
- Experience managing maintenance agreements, replacement leads, dispatch performance, and service KPIs.
- Experience growing a profitable HVAC department.
Work Conditions & Physical Requirements:
- Work is performed in both office and field environments, including customer locations, commercial sites, and mechanical rooms.
- Regular travel to service locations is required.
- Must be available to respond to after-hours emergencies, customer issues, and technician support needs as necessary.
- Occasional evening and weekend work may be required to meet operational demands.
- Ability to walk job sites and climb stairs as needed on customer sites.
- Ability to lift and carry up to 25 pounds occasionally.
- Must be able to sit, stand, walk, bend, and reach for extended periods.
